Araştırmanın amacı, üniversite hastanelerinde çalışan hekimlere uygulanmakta olan performansa dayalı ek ödeme sistemi hakkında, öğretim üyelerinin görüşlerini boyutlar bazında ortaya koymak ve demografik özelliklere göre görüşlerin farklılaşıp farklılaşmadığını tespit etmektir. Bu amaçla literatür araştırması sonucunda 78 soruluk bir ölçek geliştirilmiştir. Ölçeğin genelinin iç tutarlılık katsayısı 0.93 olarak bulunmuştur. Araştırmanın evrenini Süleyman Demirel Üniversitesi Araştırma ve Uygulama Hastanesi ile Akdeniz Üniversitesi Hastanesinde görev yapan öğretim üyeleri oluşturmaktadır. Araştırmada örneklem seçilmemiş evrenin tamamına ulaşılması hedeflenmiştir. Anket yüz yüze görüşme yöntemiyle uygulanmış ve 361 öğretim üyesi çalışmaya katılmıştır. Elde edilen veriler SPSS 16.0 yardımıyla, tanımlayıcı istatistiksel yöntemler ile Kruskal-Wallis H testi ve Mann-Whitney U testleri kullanılarak incelenmiştir. Analiz neticesinde, öğretim üyelerinin 4.335 TL aylık ortalama ek ödeme aldıkları tespit edilmiştir. En az ek ödemeyi (3.393 TL) Yrd. Doç. Dr. unvanına sahip öğretim üyeleri, en çok ek ödemeyi ise (5.000 TL) Prof. Dr. unvanına sahip öğretim üyeleri almaktadır. Öğretim üyelerinin performansa dayalı ek ödeme sisteminden genel memnuniyetsizlik düzeylerinin (4.12±0.50) çok yüksek olduğu bulunmuştur. Yrd. Doç. Dr. unvanına sahip öğretim üyeleri (4.21±0.48) memnuniyetsizlik seviyesi en yüksek olan unvan grubunu temsil etmektedir. Görev yaptıkları bölüm açısından ise dahili tıp bilimleri bölümünde çalışan öğretim üyelerinin memnuniyetsizlik seviyeleri (4.20±0.04) en yüksek düzeydedir. Ek ödeme miktarı 3.500-4.999 TL aralığında olan öğretim üyeleri (4.24±0.36) memnuniyetsizlik düzeyi en yüksek olan grup olarak tespit edilmiştir. Kurum dışında çalışan öğretim üyeleri (4.17±0.94), kurum dışında çalışmayan öğretim üyelerine nazaran (4.12±0.27) daha memnuniyetsizdir. Ölçeğin genel ortalaması ele alındığında, sadece görev yapılan bölüm değişkeni açısından, gruplar arasında memnuniyetsizlik düzeylerine göre anlamlı bir farklılık tespit edilmiştir (X2=7.938, p=0.019). “Adaletsizlik Yaratma” boyutu (4.45±0.56) öğretim üyelerinin en çok memnuniyetsizlik hissettikleri boyuttur. “İş (Çalışma) Barışının Bozulması” boyutu (4.35±0.76) ile “Etik İhlaller” boyutu (4.34±0.55) öğretim üyelerinin yüksek memnuniyetsizlik içinde oldukları diğer boyutlardır. “Kalite Artışı Sağlama” boyutu ise (3.29±1.35) öğretim üyelerinin en az memnuniyetsizlik duydukları boyuttur. The purpose of this study is to determine the dimensions of the performance- based payment system according to the teaching staff of these university hospitals. This study also aims to find out whether these views differ according to demographic characteristics or not. In order to achieve these aims a questionnaire consisting of 78 questions have been developed and carried out to the teaching staff of both Suleyman Demirel University Faculty of Medicine and Akdeniz University Faculty of Medicine. Instead of calculating a sample; reaching to the whole universe was aimed. As a result the questionnaire was applied face to face to 361 teaching staff who accepted to join the study. Data obtained from the participants were examined by using SPSS 16.0. Descriptive statistical methods, Kruskall-Wallis H Test and Mann-Whitney U Test were the tests applied to the data in order to test the hypothesis. The measuring device’s overall internal consistency was found to be 0.93. As a result, we found out that a teaching staff in a university hospital gets an additional 4.335 TL on average per month besides his salary. We also found out that the Assistant Professors are the ones who get the minimum pay (3.393 TL) whereas the Professors are the ones who get the maximum pay (5.000 TL) per month. When we analyzed the general satisfaction levels of the performance-based payment system, we saw that the dissatisfaction levels about this system were very high (4.12±0.50). Just like the result we found on the additional payment; the Assistant Professors were the ones whose dissatisfaction rates were the highest (4.21±0.48). Similarly the internal specialists were found to be less satisfied (4.20±0.04) about this payment system. When compared the satisfaction levels according to the payment the participants receive; the ones who received payment between 3.500 TL and 4.999 TL were found to be the most dissatisfied group (4.24±0.36). Those physicians,’ working outside the hospital, dissatisfaction rate were found to be lesser (4.12±0.27) than those who were working only at the hospital (4.17±0.94). A significant difference between the dissatisfaction levels of the participants was found only on the department variable (X2=7.938, p=0.019). According to the results, the dimensions the teaching staff most dissatisfied are ‘Creation of Injustice’ (4.45±0.56), ‘Corruption of Work Peace’ (4.35±0.76) and ‘Ethics Violations’ (4.34±0.55) in order. ‘Providing Quality Growth’ (3.29±1.35) is the dimension the teaching staff is less dissatisfied.
