Bilgi ve iletişim çağının getirdiği teknolojik değişimle birlikte müşterilerin beklenti ve taleplerinde de aynı oranda bir değişimle karşılaşılmaktadır. Günümüzde müşteri odaklı bir politika yürüten örgütler, müşteri memnuniyetinin ve devamlılığının sağlanmasında çağrı merkezlerinin desteğine ihtiyaç duymaktadır. Yoğun rekabet ortamında örgütlerin fark yaratabilmeleri için profesyonel çağrı merkezi hizmeti sunmak önemli unsurlardan biri haline gelmiştir. Çağrı merkezi aracılığıyla 7/24 hizmet sunarak müşteri taleplerine cevap vererek müşteri odaklı bakış açısını yansıtan örgütler, rekabet yeteneklerini daha yükseğe taşıyabilmektedir. Çağrı merkezleri pek çok ülkede önemli bir düzeyde kullanılmaktadır. Çağrı merkezleri çalışma tarz ve yapısı ile farklı dinamiklere sahiptir. Örneğin, departmanların yapılanması, en alt basamaktaki çalışandan yöneticilere kadar özenle seçilmiş insan kaynağı, bu insan kaynağına ilişkin politikaları çağrı merkezlerini ayırt eden noktalardır. Çağrı merkezlerinin verimlilik ve sürdürülebilirliğini belirleyen önemli faktör müşteri memnuniyetidir. Müşteri memnuniyetini sağlama amacı doğrultusunda da iş görenlerin motivasyonlarının yüksek tutulması gerekmektedir. Çünkü çağrı merkezleri stresli ve yoğun tempolu çalışma gerektiren bir iş doğasına sahiptir. Buradan hareketle bu araştırmada, çağrı merkezi çalışanlarının motivasyonlarını pozitif veya negatif yönlü etkileyen faktörlerin belirlenmesi amaçlanmaktadır. Araştırma çerçevesinde birbirinden farklı yapılanma ve çalışma prensibine sahip A ve B çağrı merkezinden 8 takım lideri ve 17 müşteri temsilcisi olmak üzere toplam 25 kişi ile yarı yapılandırılmış görüşmeler gerçekleştirilmiştir. Elde edilen veriler, nicel içerik analizi çerçevesinde SPSS 18 programı ile değerlendirilmiştir. Araştırma sonucu ulaşılan bulgularda hem maddi hem de maddi olmayan motivasyon araçlarının çağrı merkezi çalışanlarının motivasyonlarını etkilediği görülmüş; bu etkileşimin cinsiyet, pozisyon, yaş, eğitim durumu ve çalışma yılları bağlamında bir resmi ortaya konulmaya çalışılmıştır. Bu motivasyon araçlarından bazıları sosyal katılım, çalışma arkadaşlarının haberdar olacağı şekilde takdir edilme, örgüt içi iletişim, takım çalışması, prim, tatil, ödüller, örgütsel kariyer planları, örgüt içi organizasyonlar olarak belirtilebilir. Çağrı merkezi çalışanları, yöneticilerinin çalışanları ile iletişim halinde olmalarına da önemli bir motive edici faktör olarak dikkat çekilmiştir. İşgören memnuniyetinin ilk sırada olması gereken çağrı merkezlerinin örgütsel motivasyon alanlarının oluşturulmaması, yöneticilerin çalışanlar ile eksik iletişimi, kıyafet, yiyecek gibi kısıtlamalara gidilmesi, çalışanlara kotaların belirlenmesi gibi unsurların ise demotive edici uygulamalar olduğu bulgulanmıştır. Ülkemizde de önemli istihdam alanlarından biri olarak karşımıza çıkan çağrı merkezlerinin, çalışan devir oranları ile işe alım ve eğitim maliyetlerini düşürebilmeleri için çalışanların motivasyon kaynaklarına önem vermeleri gerekmektedir. Bu çalışma, çağrı merkezi yöneticilerine çalışanların motivasyon kaynaklarını işaret etmesi açısından önem taşımaktadır. Çalışma, geniş kapsamlı biçimde tekrarlanarak sonuçların genelleştirilebilmesi ve sektörün geleceği açısından katkı sağlayacak şekilde gelişmeye açıktır. Organizations which have a customer oriented viewpoint and which cater to customer demands by offering a 24/7 service through a call center can raise their competitive skills to higher levels. Call centers are in great demand and considerably made use of in many countries. Call centers have different dynamics on account of their working systems and structures. For example, the structuring of the departments, meticulously selected human resource from the staff at the bottom to the senior executives and policies concerning human resources are the distinctive properties of call centers. The most important factor which determines the efficiency and sustainability of call centers is customer satisfaction and in order to ensure a sustainable customer satisfaction, the staff must be higly motivated because call centers have a stresful working atmosphere which requires intensive tempo. Thus, this study seeks to determine the factors which positively or negatively affect the motivations of call center staff. Within the context of the study, Within the context of the study, semi-structured interviews were conducted with a total of 25 subjects, 8 being the team leader and 17 customer representative, from call centers A and B, which have different structuring and working principles. The obtained data were evaluated through a SPSS 18 package within the frame of quantitative content analysis. The results obtained at the end of the study show that both material and nonmaterial motivational factors had an impact on the motivations of the staff; the study attempts to describe this impact within the context of gender, work position, age, education level and length of service. Some of these means of motivation can be mentioned as social participation, being appreciated in public in the office (colleagues should know about it, which is important), interorganizational communication, teamwork, bonuses, vacation, prizes, organizational career plans and interorganizational events. It is pointed out that managers at a call center should have a good communication with the staff, which is also an important motivation. It was determined that absence of social facilities where the staff can refresh themselves, inadequate communication between the managers and the staff, imposing restrictions on food and clothing are demotivating factors for the staff of call centers, where employee satisfaction must come first. Call centers, which are among important employment areas in our country, must attach importance to sources of motivation in order to reduce the costs of labour turnover, recruitment and training. This study is of importance in that it attempts to emphasize motivation sources of the staff at a call center so that the managers will gain awareness as regards this. This is an open-ended study, which can be repeated on a larger scale for extrapolation and positive contributions to the sector.
