Günümüz koşullarında değişime uyum sağlayabilmek, hem bireysel hem de örgütsel düzeyde büyük önem arz etmektedir. Bu nedenle örgütlerin, performansı iyileştirmek için geliştirilebilir ve yönetilebilir bireysel özellikler ve pozitif kapasiteler üzerine yoğunlaşarak değişimi yakalayabilmeleri çoğu zaman hayati önem taşımaktadır. Ayrıca, sunulan hizmetlerin müşterilerin nazarında bir değer oluşturması nedeniyle bu sunumlar sırasında gerçekleşen duygusal ifadelerin doğru bir şekilde yansıtılması gerekmektedir. Pozitif psikolojik sermaye ile elde edilen rekabet avantajının, duygusal emek yoluyla korunması mümkün olabilir. Bu çalışmanın amacı, sağlık personelinin pozitif psikolojik sermayeleri ile duygusal emek davranışları arasındaki ilişkiyi belirlemektir. Ayrıca demografik değişkenler ile duygusal emek ve pozitif psikolojik sermaye alt boyutları arasında anlamlı bir ilişki olup olmadığını ortaya koymaktır. Araştırma, Tokat il ve ilçe devlet hastanelerinde görev yapan 520 sağlık personeli ile gerçekleştirilmiştir. Anket sorularının güvenilirliğini test etmek için Cronbach Alfa güvenilirlik analizi uygulanmıştır. Pozitif psikolojik sermaye ve duygusal emek arasındaki ilişkiyi incelemek üzere yapısal eşitlik modeli (YEM) uygulanmıştır. Son olarak, yol analizi tekniği ile pozitif psikolojik sermayenin alt boyutlarının, duygusal emek alt boyutları üzerindeki etkisi incelenmiştir. YEM sonuçlarına göre; duygusal emek ve pozitif psikolojik sermaye arasında çift yönlü ilişki olduğu belirlenmiştir. Yol analizi bulgularına göre ise, iyimserlik düzeyi arttıkça derin davranışlar ve samimi davranışlar düzeyi artmakta; yüzeysel davranışlar düzeyi azalmaktadır. Ayrıca, dayanıklılık düzeyi arttıkça derin davranışlar ve samimi davranışlar düzeyi de artmaktadır. Anahtar Kelimeler: Duygusal emek, pozitif psikolojik sermaye, sağlık yönetimi, rekabet avantajı.
In today's conditions, adaptation to change has great importance both at individual and organizational levels. Therefore, it is often vital for organizations to capture change by focusing on individual features and positive capacities that can be developed and managed to improve performance. Furthermore, since the services provided constitute a value for the customers, the emotional expressions made during these presentations should be accurately reflected. It may be possible to maintain the competitive advantage of positive psychological capital by emotional labor. The aim of this study is to determine the relationship between positive psychological capital and emotional labor behaviors of health personnel. In addition, it is aimed to determine whether there is a significant relationship between demographic variables and emotional labor and positive psychological capital sub-dimensions. The study was carried out with 520 health personnel working in Tokat provincial and district state hospitals. Cronbach Alpha reliability analysis was applied to test the reliability of the questionnaire questions. Structural Equation Model (SEM) was applied to examine the relationship between positive psychological capital and emotional labor. Finally, the effect of the sub-dimensions of positive psychological capital on the emotional labor sub-dimensions was examined with the path analysis technique. According to SEM results; there was a two-way relationship between emotional labor and positive psychological capital. According to the results of the path analysis, deep act and genuine act increase as the level of optimism increases; the level of surface act decreases. In addition, as the level of resilience increases, the level of deep and genuine act increases. Keywords: Emotional labor, positive psychological capital, health management, competitive advantage.
