Bireyler, rolleri arasında karışıklık veya belirsizlik yaşadıklarında hem kişisel hem de kurumsal düzeyde olumsuz etkilenme riski taşırlar. Hastaneler ise karmaşık yapısı, ekip halinde çalışma gerekliliği, rollerin net çizgilerle ayrılamaması gibi nedenlerle bireylerin çatışma ve belirsizlik yaşama ihtimalinin yüksek olduğu kurumlardır. Sağlık sektöründe, hastaların hayatları söz konusu olduğu için, çalışanların rolleri arasındaki çatışma ve belirsizleri ele almak sağlık yönetimi açısından önemlidir. Bu çalışma hastane çalışanlarının çalışma ortamında yaşadığı rol çatışması ve rol belirsizliği durumlarının iş aile zenginleşmesine etkisinde psikolojik sağlamlığın rolünü belirlemeyi amaçlamıştır. Bu amaç doğrultusunda ilk olarak rol çatışması ve rol belirsizliğinin psikolojik sağlamlık ve iş aile zenginleşmesine etkisi araştırılmış, daha sonra bu etkiler üzerinde psikolojik sağlamlığın rolü incelenmiştir. Araştırmada Rizzo ve diğerleri (1970) tarafından geliştirilen Rol Çatışması ve Rol Belirsizliği Ölçeği, Smith ve diğerleri (2008) tarafından oluşturulan Psikolojik Sağlamlık Ölçeği ve Carlson ve diğerleri (2006) tarafından geliştirilen İş Aile Zenginleşmesi ölçeği kullanılmıştır. Araştırmanın evrenini Isparta Şehir Hastanesi ve Süleyman Demirel Üniversitesi Hastanesi çalışanları oluşturmaktadır. Bu iki hastaneden kota örnekleme yöntemi ile 403 hastane çalışanına ulaşılmıştır. Araştırmada elde edilen veriler SPSS ve AMOS programları kullanılarak analiz edilmiştir. Araştırmanın sonucuna göre, hastane çalışanlarının rol belirsizliğinin iş aile zenginleşmesi ve aile iş zenginleşmesini negatif yönde etkilediği tespit edilmiştir Rol çatışmasının ise, aile iş zenginleşmesini pozitif yönde etkilediği, ancak iş-aile zenginleşmesine herhangi bir etkide bulunmadığı görülmüştür. Ayrıca rol çatışması ve rol belirsizliğinin psikolojik sağlamlığı negatif yönde etkilediği sonucuna ulaşılmıştır. Araştırma kapsamında yapılan aracılık testlerine ait sonuçlara göre, psikolojik sağlamlığın rol çatışması ve rol belirsizliği ile iş-aile zenginleşmesi ilişkisinde aracılık rolü bulunmadığı belirlenmiştir. Araştırma sonuçları, sağlık çalışanlarının düşük düzeyde rol belirsizliği ve rol çatışması yaşadıklarını, yüksek iş-aile zenginleşmesi hissettiklerini ve orta seviyede psikolojik sağlamlığa sahip olduklarını göstermektedir. Araştırmanın bulguları literatür doğrultusunda tartışılmış ve öneriler sunulmuştur. Individuals carry the risk of being negatively affected at both personal and institutional levels when they experience confusion or ambiguity in their roles. Hospitals are institutions where the probability of individuals experiencing conflict and ambiguity is high due to their complex structure, the necessity of teamwork, and the inability to clearly separate roles. In the healthcare sector, dealing with role conflicts and ambiguities among employees is important for health management since the lives of patients are at stake. This study aimed to determine the role of psychological resilience in the impact of role conflict and role ambiguity on work-family enrichment among hospital employees. In line with this purpose, the effect of role conflict and role ambiguity on psychological resilience and work-family enrichment was initially investigated, and then the role of psychological resilience on these effects was examined. The Role Conflict and Role Ambiguity Scale developed by Rizzo et al. (1970), the Psychological Resilience Scale formed by Smith et al. (2008), and the Work-Family Enrichment Scale developed by Carlson et al. (2006) were used in the research. The population of the study consisted of employees from the Isparta City Hospital and the Süleyman Demirel University Hospital. A quota sampling method was used to reach 403 hospital employees from these two hospitals. The data obtained in the research were analyzed using the SPSS and AMOS programs. According to the results of the research, it has been determined that role ambiguity negatively affects both work-family enrichment and family-work enrichment for hospital employees. While role conflict has been observed to positively affect family-work enrichment, it has not been found to have any effect on work-family enrichment. Additionally, it has been concluded that role conflict and role ambiguity negatively affect psychological resilience. According to the results of the mediation tests conducted within the scope of the research, it has been determined that psychological resilience does not play a mediating role in the relationship between role conflict and role ambiguity and work-family enrichment. The research results indicate that hospital employees experience low levels of role ambiguity and role conflict, feel a high degree of work-family enrichment, and possess moderate levels of psychological resilience.
